Cela ressemble \u00e0 un \u00e9lan. Mais \u00e0 y regarder de plus pr\u00e8s, les chiffres racontent une autre histoire.<\/p>\n\n\n\n<p>Le Royaume-Uni a encore besoin de 24 000 travailleurs qualifi\u00e9s suppl\u00e9mentaires d'ici 2030 pour r\u00e9pondre \u00e0 la demande de nouvelles constructions, de SMR, de d\u00e9mant\u00e8lement, de fusion et de programmes de d\u00e9fense. Dans le m\u00eame temps, plus de 40% de la main-d'\u0153uvre actuelle approche de la retraite, et les femmes ne repr\u00e9sentent que 22% du secteur.<\/p>\n\n\n\n<p>En d'autres termes, la croissance est l\u00e0, mais le pipeline n'est pas encore assez important. Et ce, avant m\u00eame de consid\u00e9rer l'ampleur des programmes \u00e0 venir.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Le nucl\u00e9aire revient au centre du syst\u00e8me \u00e9nerg\u00e9tique<\/h3>\n\n\n\n<p>Le syst\u00e8me \u00e9nerg\u00e9tique britannique subit la transformation la plus importante de l'histoire moderne. Les objectifs de d\u00e9carbonisation, l'\u00e9lectrification et les pr\u00e9occupations en mati\u00e8re de s\u00e9curit\u00e9 \u00e9nerg\u00e9tique entra\u00eenent des investissements sans pr\u00e9c\u00e9dent dans la production, les r\u00e9seaux et les technologies \u00e0 faible teneur en carbone.<\/p>\n\n\n\n<p>Dans le cadre de cette transition, le nucl\u00e9aire joue un r\u00f4le essentiel.<\/p>\n\n\n\n<p>Les stations existantes prolongent leur dur\u00e9e de vie. Les grands projets de construction vont de l'avant. Les programmes de petits r\u00e9acteurs modulaires progressent rapidement. Le d\u00e9mant\u00e8lement des installations existantes se poursuit, tandis que la recherche sur les technologies de la prochaine g\u00e9n\u00e9ration, comme la fusion, s'acc\u00e9l\u00e8re.<\/p>\n\n\n\n<p>Toutes ces activit\u00e9s s'inscrivent dans le cadre d'une expansion rapide des \u00e9nergies renouvelables, de l'hydrog\u00e8ne, de la capture du carbone et de l'infrastructure de r\u00e9seau.<\/p>\n\n\n\n<p>Il en r\u00e9sulte un environnement de livraison d\u00e9fini par de multiples programmes d'infrastructure qui se chevauchent et qui se disputent les m\u00eames r\u00e9serves de talents techniques et d'ing\u00e9nierie.<\/p>\n\n\n\n<p>Et le nucl\u00e9aire est au c\u0153ur de cette comp\u00e9tition.<\/p>\n\n\n\n<p><\/p>\n\n\n\n<h3 class=\"wp-block-heading\">La v\u00e9ritable contrainte concerne les comp\u00e9tences<\/h3>\n\n\n\n<p>Le capital n'est pas le goulot d'\u00e9tranglement de la transition \u00e9nerg\u00e9tique au Royaume-Uni. L'orientation politique ne l'est pas non plus. La v\u00e9ritable contrainte r\u00e9side dans les comp\u00e9tences. Dans l'ensemble du secteur de l'\u00e9nergie, les p\u00e9nuries en mati\u00e8re d'ing\u00e9nierie, de r\u00e9alisation de projets, de mise en service, d'exploitation et de r\u00f4les techniques sp\u00e9cialis\u00e9s constituent d\u00e9sormais l'un des plus grands risques pour l'ex\u00e9cution des programmes.<\/p>\n\n\n\n<p>Le nucl\u00e9aire ressent cette pression de mani\u00e8re particuli\u00e8rement forte en raison de ses caract\u00e9ristiques uniques.<\/p>\n\n\n\n<p>Le secteur exige des comp\u00e9tences tr\u00e8s sp\u00e9cialis\u00e9es, de longs d\u00e9lais pour les projets et des normes de s\u00e9curit\u00e9 rigoureuses. Les ing\u00e9nieurs doivent avoir une exp\u00e9rience sp\u00e9cifique du nucl\u00e9aire. Les sp\u00e9cialistes des dossiers de s\u00fbret\u00e9 ont besoin d'ann\u00e9es de familiarit\u00e9 avec la r\u00e9glementation. Les \u00e9quipes de projet doivent naviguer dans des cadres complexes d'autorisation et de conformit\u00e9.<\/p>\n\n\n\n<p>La pression la plus forte s'exerce sur les postes d'ing\u00e9nieurs exp\u00e9riment\u00e9s dans l'ex\u00e9cution de projets et dans les fonctions critiques en mati\u00e8re de s\u00e9curit\u00e9. Il existe une solide r\u00e9serve de talents en d\u00e9but de carri\u00e8re, mais c'est en milieu de carri\u00e8re (8 \u00e0 15 ans d'exp\u00e9rience) que le foss\u00e9 se creuse le plus, en particulier dans les domaines de la m\u00e9canique, de l'EC&amp;I, du contr\u00f4le des projets et des environnements r\u00e9glement\u00e9s ou soumis \u00e0 autorisation. Il ne s'agit pas de postes \u00e0 pourvoir du jour au lendemain.<\/p>\n\n\n\n<p>En outre, un grand nombre des professionnels qui ont construit le parc nucl\u00e9aire britannique actuel approchent de la retraite. Cela signifie qu'une grande partie des connaissances institutionnelles quitte le march\u00e9 du travail au moment m\u00eame o\u00f9 les nouveaux programmes s'acc\u00e9l\u00e8rent.<\/p>\n\n\n\n<p>Cela cr\u00e9e un foss\u00e9 classique en mati\u00e8re de capacit\u00e9s, la demande augmentant juste au moment o\u00f9 l'exp\u00e9rience est mise \u00e0 l'\u00e9cart.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Des signes encourageants... mais pas suffisants<\/h3>\n\n\n\n<p>Il y a des signaux positifs. L'une des tendances les plus encourageantes des derni\u00e8res donn\u00e9es sur la main-d'\u0153uvre est la croissance des talents en d\u00e9but de carri\u00e8re. Le nombre de personnes de moins de 20 ans travaillant dans le secteur nucl\u00e9aire a presque doubl\u00e9 d'une ann\u00e9e sur l'autre, ce qui sugg\u00e8re un fort int\u00e9r\u00eat de la part de la prochaine g\u00e9n\u00e9ration.<\/p>\n\n\n\n<p>C'est important. Le secteur a besoin que de nouveaux ing\u00e9nieurs, scientifiques, sp\u00e9cialistes du num\u00e9rique et techniciens entrent sur le march\u00e9 du travail s'il veut maintenir le pipeline de livraison au cours des prochaines d\u00e9cennies.<\/p>\n\n\n\n<p>Mais m\u00eame avec cette croissance, le recrutement de jeunes professionnels ne suffit pas \u00e0 combler le foss\u00e9.<\/p>\n\n\n\n<p>La formation d'un ing\u00e9nieur \u00e0 une fonction nucl\u00e9aire de haut niveau prend du temps. L'acquisition de comp\u00e9tences en mati\u00e8re de r\u00e9glementation prend encore plus de temps. Les grands programmes ne peuvent pas attendre une d\u00e9cennie pour que les comp\u00e9tences arrivent \u00e0 maturit\u00e9.<\/p>\n\n\n\n<p>L'industrie doit donc r\u00e9soudre deux probl\u00e8mes simultan\u00e9ment :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Attirer de nouveaux entrants dans le secteur<\/li>\n\n\n\n<li>S'assurer des talents exp\u00e9riment\u00e9s \u00e0 court et moyen terme<\/li>\n<\/ul>\n\n\n\n<p>Ces deux \u00e9l\u00e9ments sont essentiels.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">L'opportunit\u00e9 de la diversit\u00e9<\/h3>\n\n\n\n<p>Une autre opportunit\u00e9 majeure r\u00e9side dans la diversit\u00e9 de la main-d'\u0153uvre. Actuellement, seuls 22% de la main-d'\u0153uvre nucl\u00e9aire britannique sont des femmes. Ce chiffre montre \u00e0 quel point les talents inexploit\u00e9s restent nombreux en dehors du secteur.<\/p>\n\n\n\n<p>Am\u00e9liorer la diversit\u00e9, c'est \u00e9largir le vivier de comp\u00e9tences disponibles \u00e0 un moment o\u00f9 le secteur a besoin de tous les ing\u00e9nieurs, scientifiques et sp\u00e9cialistes de projet comp\u00e9tents qu'il peut trouver.<\/p>\n\n\n\n<p>Les organisations qui \u00e9largissent leurs strat\u00e9gies de recrutement, qui s'adressent \u00e0 de nouveaux publics et qui repensent leur vivier de talents seront bien mieux positionn\u00e9es dans les ann\u00e9es \u00e0 venir.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">La course aux talents nucl\u00e9aires a d\u00e9j\u00e0 commenc\u00e9<\/h3>\n\n\n\n<p>Tout cela conduit \u00e0 une conclusion in\u00e9vitable. Le recrutement dans le secteur nucl\u00e9aire n'est pas simplement \u201coccup\u00e9\u201d. Il devient une priorit\u00e9 nationale essentielle.<\/p>\n\n\n\n<p>Chaque grand programme est d\u00e9sormais en concurrence pour les m\u00eames comp\u00e9tences rares. Les projets nucl\u00e9aires sont en concurrence avec les \u00e9nergies renouvelables. Les infrastructures sont en concurrence avec la d\u00e9fense. La modernisation des r\u00e9seaux est en concurrence avec le d\u00e9veloppement de l'hydrog\u00e8ne et de la capture du carbone.<\/p>\n\n\n\n<p>Et les organisations qui r\u00e9ussiront seront celles qui sauront s'assurer le concours des bons talents d\u00e8s le d\u00e9but.<\/p>\n\n\n\n<p>Alors que la transition \u00e9nerg\u00e9tique s'acc\u00e9l\u00e8re, les entreprises qui attendent que les livraisons s'acc\u00e9l\u00e8rent pour commencer \u00e0 embaucher trouveront le march\u00e9 des talents d\u00e9j\u00e0 tendu.<\/p>\n\n\n\n<p>Les organisations les plus intelligentes agissent d\u00e9j\u00e0 maintenant.
